संस्थागत विद्यालयमा प्रधानाध्यापकको प्रशासनिक नेतृत्व अभ्यास Administrative Leadership Practices of Principals in Institutional Schools

नेपालका सार्वजनिक विद्यालयमा कक्षा १० सम्म निशुल्क शिक्षाको प्रावधान भए पनि संस्थागत विद्यालय शैक्षिक रूपमा सचेत अधिकांश अभिभावक र विद्यार्थीहरूको रोजाइको विद्यालय हुन गएको छ । विद्यालयको समग्र व्यवस्थापनमा प्रधानाध्यापकको प्रशासनिक भूमिका महत्त्वपूर्ण रहेको हुन्छ । यसै सन्र्दभमा संस्थागत विद्यालयमा प्रधानाध्यापकको प्रशासनिक नेतृत्वशैलीको खोजी गर्ने उद्देश्यले यस लेख तयार पारिएको छ । यो अध्ययन घटना अध्ययन ढाँचाको प्रयोग गरी ललितपुर महानगरपालिका वडा नं ३ का पाँच वटा संस्थागत विद्यालयका प्रधानाध्यापकको नेतृत्वको अभ्यासलाई मुद्दाका रूपमा लिई घटना अध्ययन ढाँचाको प्रयोग गरी गरिएको छ । तथ्याङ्क सङ्कलनका लागि अन्तर्वार्ता निर्देशिका प्रयोग अनुसार सहभागीहरूसँग सघन अन्तर्वार्ता सञ्चालन गरी उक्त अन्तर्वार्तालाई रेर्कडिङ, ट्रान्सक्राइब गरी कोड तयार गरिएको र कोडका आधारमा थिम तयार गरी थिमलाई सम्बन्धित साहित्य र सिद्धान्तसँग एकीकृत गरी व्याख्या र विश्लेषण गरिएको छ । यस अध्ययनअनुसार कक्षाकोठामा शिक्षण सिकाइ नियमित भए नभएको सम्बन्धमा निरन्तर अद्यावधिक रहने साथै विद्यार्थीका गुनासाहरूको यथाशीघ्र सम्वोधन गर्ने गरेको पाइयो । शिक्षकहरूलाई आफ्ना विद्याथीप्रति जिम्मेवार बनाउनका लागि कक्षा शिक्षकलाई सम्वन्धित कक्षाका विद्यार्थीको सर्वपक्षीय विकासमा सजग र सचेत रहन जिम्मेवार बनाएको देखिन्छ । शिक्षकले शिक्षण गर्ने विषय, तह अनुसार भिन्न भिन्न व्यवहार गर्ने, शिक्षकहरूबिच आपसमा सहकार्य र समन्वय गर्ने वातावरण साथै शिक्षक तालिम र पृष्ठपोषण अत्यान्त न्यून हुने गरेको साथै शिक्षक कर्मचारीबिचको आपसी विवादहरू भएमा छलफल र सहमतिद्वारा समाधान गर्ने गरेको पाइयो । विद्यालयमा देखा पर्ने समस्याको समाधानमा प्रधानाध्यापकले उचित निर्णय लिन नसक्दा विद्यालय प्रशासनमा समस्या सिर्जना हुने भएकाले उनीहरूको पेसागत दक्षता वृद्धिका लागि तालिम, उचित पृष्ठपोषणसमेत व्यवस्था गर्नु आवश्यक छ । Public schools are providing free education up to grade ten in Nepal. However, institutional schools are increasingly favored by parents and students, who prioritize quality education. Principal’s administrative role is crucial for the overall development of the school. In this context, this study has explored the leadership practices of principals in institutional schools. This study has applied the case study design where five public schools from Lalitpur Metropolitan City, Ward No. 3. The participants were selected purposefully, and in-depth interviews were conducted using interview guidelines. The interviews were recorded, transcribed, and coded for the thematic analysis process. The themes were connected with related literature and theories for interpretation and analysis. The study found that the school principal assigns responsibilities to teachers based on their interests, abilities, and qualifications. Continuous monitoring ensures regular classroom activities and prompt handling of student complaints. The class teachers are responsible for caring for students, monitoring their progress, and providing feedback. Moreover, the study found insufficient teacher cooperation and collaboration in preparing teaching materials and school plans. The teachers are not provided adequate training and support for their professional development. The disputes among the teachers are resolved through mutual understanding. When the principal lacks the ability to make effective decisions to resolve school issues, it leads to administrative challenges. Therefore, it's crucial to provide professional development training and supports for the principal, teachers, and staff to ensure efficient school management.
