Intrinsic motivation factors associated with job satisfaction of nurses in three selected public hospitals in Amhara regional state, 2018

Nurses’ job satisfaction contributes to the delivery of high-quality healthcare, but it is affected by intrinsic motivation factors. The level and type of these factors vary from settings to settings, however, there was no research conducted on intrinsic motivation factors. This study aimed to identify the intrinsic factors influencing job satisfaction among nurses working in three selected hospital in Amhara state, Northwest Ethiopia, 2018. A hospital-based cross-sectional study was conducted from 1st January to 15th February 2018. Proportional sample size allocation was performed to select the total 178 participants using simple random sampling technique. Self-administered questionnaire was used for data collection. The collected data were entered, cleaned, coded, and analyzed by SPSS version 23.0. Both bivariable and multivariable logistic regression analysis were used to assess the association between independent and dependent variables. Finally, the statistical significance was set at P < 0.05. Off the total of 178 recruited study participants, 170 were involved in the study resulting in 95.5% response rate. In this study, nurses’ overall job satisfaction was 52.4% (95% CI: 46.5, 57.6). Nurses’ job satisfaction was determined by achievement (AOR: 3.15; 95%CI: 1.43, 6.95) and recognition at work (AOR: 2.37; 95%CI: 1.08, 5.20). Nurses’ job satisfaction with the intrinsic motivational factors in the current study was moderate. It was also boosted by achievement and recognition at work. Thus, hospital managers should maintain other intrinsic motivational factors.
