With a focus on the mediating role of job crafting, this study explores the impact of psychological empowerment on proactive behavior among employees in the Chinese hotel industry. Data samples were collected from five hotels in Beijing over four weeks from December 20, 2023, to January 20, 2024. Partial Least Squares Structural Equation Modeling (PLS-SEM) was used to analyze the data from 286 valid responses. The findings reveal that three dimensions of psychological empowerment—meaningfulness, competence, and impact—have significant and positive influences on both job crafting and proactive behavior. However, it was noted that only competence and impact significantly mediated the relationship between psychological empowerment and proactive behavior through job crafting. Self-determination showed no significant effect. These results highlight the importance of nurturing an organizational culture that bolsters the sense of competence and impact of employees, thereby encouraging a more motivated, initiative-taking workforce. This study also theoretically contributes to the existing knowledge base by extending the understanding of how specific dimensions of psychological empowerment influence proactive behavior. Practical contributions of this study include offering insights for hotel management to enhance employee motivation and organizational performance in the face of economic downturns and competitive pressures.
