The major purpose of this paper was to explain the development and evaluation of written vignettes describing the performance of four hypothetical secreataries on four behavior dimensions. The psychometric characteristics of the vignettes have been carefully manipulated in the developmental processes and subsequently evaluated so that they can be used in experimental research on performance appraisal. A second study is described to illustrate how the vignettes can be used as a research tool. In this study, two variables (employee seniority and consistency of performance) were experimentally manipulated and their impact on performance ratings was assessed.
