This study examines the influence of Ethical Leadership and Perceived Organizational Support on Organizational Citizenship Behavior (OCB), with Employee Well-Being acting as a mediating variable, among employees at Soekarno-Hatta International Airport. The research population comprises 300 permanent Aviation Security officers assigned to Terminals 1, 2, and 3. A purposive sampling method was applied, and using Slovin’s formula with a 5% margin of error, 171 respondents were selected for the sample. Data analysis was conducted through Structural Equation Modeling (SEM). The results indicate that both Ethical Leadership and Perceived Organizational Support have a positive and statistically significant impact on OCB. While Perceived Organizational Support significantly enhances Employee Well-Being, the effect of Ethical Leadership on Well-Being, though positive, is not statistically significant. Additionally, Employee Well-Being significantly influences OCB. However, its mediating role between both Ethical Leadership and OCB, and between Perceived Organizational Support and OCB, is positive but statistically insignificant. This study provides a novel perspective by exploring the mediating role of Employee Well-Being in fostering OCB within the operational dynamics of a major international airport in Indonesia.
