Purpose: This study was a descriptive survey conducted to identify the factors influencing the work-life balance of nurses working in small-and medium-sized hospitals and to propose strategies for its improvement. Methods: The study participants were 178 nurses from small-and medium-sized hospitals in G City. The data were collected from March 3 to 31, 2025, using structured self-reported questionnaires. The SPSS/WIN 25.0 program was used to analyze the data. Pearson's correlation coefficients were used to examine the relationships among nursing organizational culture, nursing professionalism, and work-life balance. Multiple regression analysis was employed to determine the factors influencing work-life balance. Results: Work-life balance had a significant positive correlation with nursing organizational culture (r=0.531, p< .001) and nursing professionalism (r=0.621, p< .001). The regression analysis confirmed that nursing organizational culture (ß=0.527, p< .001) and nursing professionalism (ß=0.738, p< .001) were influential factors in the hospital nurses’work-life balance. This model explained 42% of the variance. Conclusion: The work-life balance, nursing organizational culture, and nursing professionalism of nurses working in small-and medium-sized hospitals were found to be closely interrelated, suggesting that these factors function integratively in the clinical nursing field. Based on the findings of this study, it is necessary to develop and implement programs aimed at improving the work-life balance of nurses in small-and medium-sized hospitals, followed by subsequent research to evaluate their effectiveness.
