Purpose This study aims to investigate the relationship between Islamic religious values and ethical leadership in Moroccan family businesses, with a particular focus on the role of family cohesion. By examining the interplay between religious principles and leadership practices, the study seeks to provide a nuanced understanding of how Islamic ethics shape governance within family firms. Design/methodology/approach A qualitative research design was adopted, drawing on in-depth interviews and focus group discussions conducted with family business leaders and employees. The study explores how fundamental Islamic values – justice (al-ʿadl), responsibility (amanah) and honesty (sidq) – inform leadership behaviors and decision-making processes. Through thematic analysis, the research elucidates the mechanisms through which these religious precepts are operationalized within the organizational context. Findings The findings indicate that Islamic ethical values serve as a foundational moral compass for leadership, guiding decision-making toward fairness, accountability and social responsibility. Furthermore, family cohesion – manifested through strong emotional bonds, shared values and intergenerational support – emerges as a crucial factor in the perpetuation of ethical leadership across generations. The alignment between religious convictions and familial norms fosters trust among employees, enhances job satisfaction and strengthens organizational commitment. In addition, the study highlights how the integration of these ethical principles contributes to the firm’s reputation and long-term sustainability. Originality/value This study offers a significant contribution to the scholarship on ethical leadership within Muslim-majority contexts by integrating insights from religious and family business studies. It provides theoretical and practical implications for leadership development, succession planning and the institutionalization of religious values within family business governance frameworks.
