Abstract

This study investigates the factors influencing loyalty among non-specialist employees at the Herat Regional Hospital. Given the significance of human resources and their role in advancing organizational missions, the aim of this research is to identify factors that can enhance employee loyalty and increase commitment to workplace environments such as hospitals. Methodologically, this study employed the Delphi method to identify factors affecting loyalty among non-specialist employees. In the quantitative phase, a descriptive-correlational approach and structural equation modeling (SEM) techniques were used. Data were collected using a validated and reliable questionnaire. Simple random sampling was conducted, and 200 questionnaires were analyzed. The analysis, using SEM and SPSS 8.54, revealed that job security (β = 0.24), work ethics (β = 0.22), career advancement (β = 0.21), job satisfaction (β = 0.17), and organizational profitability (β = 0.16) are significant factors influencing the loyalty of non-specialist employees at Herat Regional Hospital. This study highlights that job security, work ethics, career advancement, job satisfaction, and organizational profitability are key determinants of employee loyalty. These findings underscore the importance of establishing a proper infrastructure and favorable managerial environment to enhance employee commitment and loyalty.
