Jerome L. Franklin A model describing causal relations among four socialpsychological factors-organizational climate, managerial leadership, peer leadership, group process-in organizational functioning is empirically examined. Data from two waves and from pairs of superior-subordinate groups are included to evaluate both the importance of lag time and the influence of conditions and practices in groups at related levels of hierarchy. With one notable exception indicating a lack of direct influence from supervisory behavior to the group process factor, the relations suggested by the theory received supportfrom the data. Specifically, the major links are from organizational climate to managerial leadership, from managerial leadership to peer leadership, and from peer leadership to group process.
