Employee job satisfaction is an important factor in improving the quality of hospital services. This study aims to analyze the effects of career development, workload, and interpersonal communication on job satisfaction through employee engagement at Qadr Tangerang Hospital. This study employed a quantitative approach using a survey method. The study population consisted of 226 employees, all of whom were included as the sample using a saturated sampling technique. Data were analyzed using Structural Equation Modeling (SEM) based on Partial Least Squares (PLS). The results show that career development has a positive and significant effect on job satisfaction and employee engagement. Workload and interpersonal communication do not have significant effects on job satisfaction; however, both have positive and significant effects on employee engagement. Furthermore, employee engagement has a positive and significant effect on job satisfaction and mediates the relationships between career development, workload, interpersonal communication, and job satisfaction. These findings indicate that improving job satisfaction is influenced not only by organizational factors directly but also through increased employee engagement as a psychological mechanism that strengthens these relationships. This study provides practical implications for hospital management in formulating human resource development policies oriented toward improving employee engagement and job satisfaction.
