Abstract

최근 부사관 전역자의 급증으로 군의 인적자원 손실에 대한 문제가 주목되고 있다. 이에 따라서 군 조직에서 중간 관리자 및 리더로서 역할을 하는 부사관의 이직의도를 완화하기 위한 구체적인 논의가 요구된다. 본 연구는 직무요구-자원 모델을 기반하여 육군 중·장기 복무 부사관 중·상사 계층을 대상으로 역할 스트레스와 이직 의도 관계를 확인하고, 역할 스트레스가 일-가정 갈등을 통해 이직의도에 미치는 영향과 이에 따른 사회적 지원으로서 배우자 지원의 역할을 확인하였다. 연구 결과 역할 스트레스는 이직의도와 유의한 정(+)의 관계였으며, 일-가정 갈등은 역할 스트레스와 이직의도를 정(+)의 관계로 매개하였다. 한편, 역할 스트레스와 일-가정 갈등 관계에서 배우자 지원의 조절효과는 지지되지 않았다. 이러한 연구 결과를 토대로 이론 및 실무적 시사점을 논의하였다.
