The rapid development of the world of work accelerated by digitalization and globalization requires Generation Z to possess relevant competencies and high adaptability. Psychological pressure, career uncertainty, and the demand for new skills are major challenges faced by Gen Z workers in Malang City. These conditions highlight the importance of knowledge, skills, and career adaptability in shaping career well-being. This study aims to analyze the effect of knowledge and skills on career well-being with career adaptability as a mediating variable among Generation Z employees. This study employs a quantitative approach through a survey of 175 respondents, with data analysis conducted using Partial Least Squares-Structural Equation Modeling (PLS-SEM) to examine both direct and indirect relationships among variables. The results indicate that knowledge and skills have a positive and significant effect on career well-being, and career adaptability is proven to mediate this relationship, suggesting that individual competencies become more effective in enhancing career well-being when supported by the ability to adapt to the dynamics of the modern work environment.
