Purpose This study examines how faculty strategically leverage human, social, knowledge and intellectual capital to enhance student motivation, engagement, learning outcomes and institutional transformation in resource-constrained higher education contexts. While prior intellectual capital (IC) research often focuses on individual forms of capital or well-resourced settings, limited attention has been given to how these capitals interact dynamically under constraints to support learning and institutional adaptation. Design/methodology/approach A qualitative, interview-based design was employed. Seventeen semi-structured interviews were conducted with faculty across undergraduate and graduate programs at a single Algerian university, including senior administrators and experienced professors. Thematic analysis identified patterns in faculty strategies, emphasizing interactions among multiple forms of capital and their influence on student and institutional outcomes. Findings Faculty serve as central mediators of intellectual capital, integrating human, social and knowledge resources through mentorship, collaboration, applied projects and knowledge-sharing initiatives. Intellectual capital emerges incrementally as these capitals interact, shaped by faculty agency and contextual constraints. The study identifies boundary conditions (resource limitations, uneven student preparedness) and process mechanisms (faculty-driven mentorship, collaborative networks and applied learning strategies) that facilitate emergent learning outcomes and gradual institutional transformation. Practical implications Universities can enhance student outcomes and institutional resilience by investing in targeted faculty development, collaborative networks, structured knowledge management, applied assessments and university–industry partnerships. Originality/value The study provides empirical evidence of context-sensitive, faculty-driven, bottom-up mechanisms through which multiple capitals interact, extending IC theory beyond individual forms and well-resourced contexts and demonstrating how these interactions jointly support student achievement and incremental institutional improvement.
