Employee retention and organizational citizenship behavior cultivation remain enduring challenges for family-owned businesses in the accommodation sector. Addressing these issues, this study investigates the effects of the work environment and corporate social responsibility (CSR) on employee satisfaction and retention using survey data collected from 400 employees. The analysis demonstrates that a supportive work environment and a strong CSR reputation significantly enhance employee satisfaction, foster organizational citizenship behavior, and strengthen retention. The results underscore the importance of cultivating a service-oriented and employee-centered work climate, alongside implementing responsible and ethical business practices. These findings offer actionable insights for family-owned accommodation businesses, highlighting strategic pathways for improving human resource management, reducing turnover, and encouraging employees to engage in positive discretionary behaviors that contribute to organizational sustainability.
