The research problem on the organizational barriers to access to management positions faced by women in academia, particularly at the Technical University of Cotopaxi (UTC), was addressed, highlighting the phenomenon of glass ceilings as part of gender stereotypes and patriarchal organizational culture as significant obstacles. The general objective was to analyze and propose strategies to minimize these barriers. The research approach was quantitative-qualitative, a type of exploratory research was applied, including the application of validated questionnaires on the causes of the glass ceiling, followed by the proposal of a Logical Framework Matrix focused on objectives to mitigate the identified causes. The results showed the need to implement affirmativepublic policies to reduce gender inequalities, although major challenges persist in female representation in management positions. In conclusion, the need to continue working on the elimination of gender barriers in the university environment to achieve greater equity and female participation in leadership roles was highlighted.
