Quantitative study examines how psychological capital mediates workplace flourishing in married female workers, suggesting enhanced organizational support is vital.
The flourishing of women in dual professional and domestic roles demands special attention within the dynamics of modern organizations. Existing research has overlooked gender-based structural constraints, such as those in Indonesia, where domestic responsibilities are a major obstacle. Studies on the mechanisms of organizational support and the psychological factors influencing the flourishing of married working women remain inadequate. This study aimed to examine how organizational support, psychological capital, and work-life balance impact workplace flourishing among female workers in Indonesia. Furthermore, this study also investigated how psychological capital mediates, and work-life balance moderates this relationship. In this quantitative study, 373 married female workers in Indonesia were purposively selected. Data were collected through a structured questionnaire and analyzed using PLS-SEM. The results showed that organizational support enhances flourishing and psychological capital. Flourishing benefits from psychological capital, which acts as a mediator between flourishing and organizational support. However, work-life balance did not moderate the relationship between organizational support and flourishing. Management in organizations needs to develop a comprehensive support system that includes policies conducive to the flourishing of female workers and investment in psychological capital development programs. Work-life integration is more relevant than work-life balance in the local cultural context, sopolicies that support harmonious integration between professional and domestic roles will be more effective in optimizing the potential of female workers in Indonesia.
