Digital transformation has changed the way educational organizations manage administration, data, communication, reporting, and human resources. This study aims to analyze the implementation of digital transformation in human resource management of educational personnel at SMA Negeri 1 Ulugawo, describe the forms of digital technology utilization, and identify supporting and inhibiting factors. This study employed a descriptive qualitative approach. Five informants were purposively selected, consisting of the principal, vice principal, school operator, and two users of digital technology. Data were collected through observation, interviews, and documentation and analyzed using the Miles, Huberman, and Saldaña model through data condensation, data display, and conclusion drawing and verification. Data validity was examined through source and technique triangulation. The findings indicate that digital transformation has been implemented gradually but remains partial and hybrid. Digital technology is utilized for data management, administration and documentation, attendance, performance reporting, communication, coordination, and assessment. Its utilization provides benefits in accelerating information delivery, organizing documents, facilitating data verification, and improving data traceability. However, implementation is constrained by unstable internet connections, application disruptions, limited devices and budgets, unequal digital competencies, manual work habits, and dependence on school operators. Optimization requires continuous competency development, mentoring, infrastructure improvement, clear distribution of responsibilities, secure data management, and regular evaluation.
